Older and younger Christians clash in church because each group tends to treat its preferred way of doing church as the right way. Dr. Bobby Manning, a pastor in the DMV area and the author of Gentegration, argues that the fights people can see, over music, lighting, communication and who holds the microphone, are mostly symptoms. Underneath them are values formed by each generation’s experiences. When those values go unexamined, taste starts to sound like conviction, and the other generation’s difference starts to look like a defect.
The diagnosis changes what a church argues about. Swapping the music settles nothing when the real disagreement concerns loyalty, trust and whose instincts count as faithful.
What Are the Generations Actually Fighting About?
Manning names the usual battlegrounds plainly: worship style, lights up or lights down, stained glass or fog machines. Then he widens the list to methods of communication, how problems get solved and how vision gets cast. The friction reaches the whole operating style of a congregation, well beyond any single Sunday decision.
One sentence ties all of it together, and in Manning’s telling every generation says it. People get frustrated, he says, “because that’s not how I would have done it.” That sentence measures a decision against the speaker. It never asks whether the decision is faithful to Scripture, wise for the mission or kind to the people affected. Once that becomes the standard, every generation will find the others wanting, since no other generation was formed by my experiences.
Manning also calls the plain objection that something is not my style one of the biggest hurdles in multigenerational church. Style is real and allowed to matter. Trouble starts when it quietly takes over the work of stronger words like biblical or reverent.
Where Does a Preference Come From?
The book began, Manning explains, when churches and organizations kept asking him to come explain millennials to them. He found he could not explain his own generation’s quirks without first explaining the quirks of the generation asking. So he studied the living generations and the experiences, cultural heroes and household staples that shaped each one.
His core claim is short: “Our values come from our experiences.” The conflicts congregations fight over, he says, are often “the symptoms of our values.” A preference for a certain kind of order, a deep attachment to one institution or impatience with what does not work was learned somewhere. Tracing it to its source makes it easier to hold loosely.
His clearest example is the baby boomer generation. In Manning’s account, boomers moved from factory floors into corporate offices and carried corporate structure into the churches their parents had built. He credits that structure with making churches strong and with making the megachurch movement possible. He also argues that boomers built those structures, placed themselves at the top and held on, so that Generation X found leaders who were not yet tired, and millennials found little trust for a generation unlike the one in charge. He adds that, statistically, the share of senior pastors who are boomers remains high and fewer younger people pursue vocational ministry, and he is careful to say that pattern is not all on boomers.
These are one pastor’s readings of history and trends, and they stand as his claims. Their value lies in showing why a structure can feel like faithfulness to the people who built it. If your generation learned that serious work requires order, hierarchy and long tenure, a younger leader who wants to move fast will look careless to you. Your preference has history behind it, so it feels like truth.
Why Does Each Side Think Its Way Is Right?
Manning holds both sides to account. Of older believers he says, “Our older generations want things the way they want them.” They expect younger people to learn to like what they like “because the way they like it is right.” Familiarity has been taken as proof of correctness, and that is the mistake in its plainest form.
He is just as candid about his own generation. Millennials, he says, may know history but revere tradition less than earlier generations did, and they will throw a tradition out at the first sign that it is not working. That is a preference running the other direction. Each side has taken a real but secondary good, familiarity for one and effectiveness for the other, and made it the test of faithfulness.
What Does This Look Like in a Black Congregation?
Manning frames his analysis by generation rather than by race or denomination, and neither he nor Lisa Fields, founder of the Jude 3 Project, offers a general account of how Black churches handle pastoral succession or the place of older members. The Black church comes into view through two concrete settings: a story Fields tells and Manning’s own congregation. Both are worth reading closely, and neither should be stretched into a claim about every Black church.
Fields describes a conference where she spoke to women in Raleigh, North Carolina. Some had left the older Black churches they grew up in for newer church plants. Others, older women, still attended historically Black churches. One of the younger women said the challenge in her new church was that everyone was the same age, so they all had small children and no one to guide them in raising them. An older woman answered that she had not thought the younger women wanted their help.
Neither woman was attacking the other. The younger women had chosen congregations that fit their stage of life and then discovered what that fit cost them: the older mothers who had once been close at hand. The older woman had read their departure as a rejection and withheld what she had to give. Each acted on an untested assumption about the other. The story shows what can be lost when a move from a historically Black church to a church plant is treated purely as a matter of taste. Fields does not say how common the pattern is, and the story should not be made to say it.
Manning connects the story to a broader claim: “Any church that has all younger people or all older people is going to struggle in one way or the other.” An all-older church, he argues, struggles with energy for the work and with the question of who will carry it on. An all-younger church struggles with history and with money, since by and large, he says, older members are the most faithful givers. The young mothers in Raleigh had found the struggle he describes. No one was ahead of them on the road.
Manning’s own church supplies the second setting. He has pastored First Baptist Church of District Heights, now called The Heights, for twelve years, through a rebrand, a move and building projects. Each time, he says, he found a precedent in the congregation’s history from before he arrived: “So much of what I want to do, there is fuel to that in our history.” That let him tell older members, “We can do this because you did it before I even got here.” He says they appreciated that he knew and honored that history. Change landed as a continuation of their own faithfulness, which is a different thing from accepting a new pastor’s taste.
Isn’t Some of This More Than Preference?
The strongest objection is that the preference diagnosis can be used to wave away real concerns. Sometimes an older leader is right that a younger one is not ready. Sometimes a younger leader is right that a practice has stopped serving anyone.
Fields presses this point herself. She says some boomers are right that some millennials are not trustworthy, and that having been around a long time does not make someone trustworthy either. She describes a pastor she knows in Jacksonville who built a large church and a whole enterprise around it, including a mall, and is looking for someone who can manage the organization as well as preach. Handing that to someone without the capacity to hold it would be a failure.
Manning agrees completely, and treats trust as a separate question from taste that has to be earned. He points to Elisha, who stayed with Elijah when Elijah told him to remain behind:
“And Elisha said unto him, As the LORD liveth, and as thy soul liveth, I will not leave thee” (2 Kings 2:2).
Manning draws from that persistence the lesson that one way to show trustworthiness is consistency. The passage is narrative, so it describes what Elisha did and lays down no rule of succession for churches. Manning uses it as an illustration of faithfulness over time, and on those terms it fits.
He adds two more marks of a trustworthy younger leader: understanding an organization’s history so you can project where it is going, and competence gained by being willing to sit under someone and follow before you lead. That list keeps the standards high. The preference diagnosis sorts disagreements rather than erasing them. Concerns about competence, character and trust deserve a hearing. Disputes about style dressed as principle deserve to be named as style. Before a congregation fights, it can ask which kind of concern is on the table.
What Does Paul Ask of a Church With More Than One Generation?
Asked what he most wants readers to take from the book, Manning goes to Paul: “Look out for the interests of others, not just your interests.” The KJV words it this way:
“Look not every man on his own things, but every man also on the things of others” (Philippians 2:4).
Paul is urging a congregation he loves to be of one mind and to do nothing through strife or vainglory, and he goes straight on to Christ, who humbled himself. The passage concerns a posture that refuses to treat one’s own interests as the only ones that count. Manning applies that posture to questions of method, which is application built on the text’s plain meaning.
His application is pointed. Every church has a target audience, whether anyone named it in a planning meeting or not, and most churches hit it. His conclusion: “It might be because your target audience is you.” A church whose systems, structures and worship were built around what the leader likes will reach people who like the same things. “And you hit you every time.”
That line catches the thirty-year-old church planter as surely as the seventy-year-old pastor. Manning wants leaders to ask whether they are “willing to put my personal preferences aside for kingdom building purposes” in order to reach and shepherd people who do not look, think or operate like them. Fields puts it briefly: preferences “can’t dictate how we do the work of the Lord.”
Loyalty, Faithfulness and Grace
Manning hopes the book helps people stop describing a whole generation as one thing. He insists that no “character trait describes everybody from any given generation,” and while describing patterns he concedes, “I know I’m painting with broad brushes.” Every generation has faithful and unfaithful people, skilled and unskilled, leaders and followers. Generations share shaping pressures. Individuals still choose.
Loyalty is his test case. He describes his own parents, both boomers, whose loyalty keeps them in place when someone at church hurts them. As he tells it, their loyalty says, “This is my church. It was my church before that person got here, and it’ll be my church after they leave.” Younger generations are more transient, and he says of them, “It’s not that we’re not loyal, it’s that we’re loyal differently.” Then he draws the line that keeps this from becoming an excuse: “Faithfulness is faithfulness.” It means sticking through the hard parts, because everything worth doing gets difficult at some point. Loyalty takes a generational shape. Faithfulness is owed by every generation alike.
Fields locates the source of grace in memory. Older believers can extend grace to younger ones by recalling their own youth and how their parents’ generation judged them, because “that grace comes from remembering your own story.” As she puts it, “You weren’t always who you are today.” Manning notes that boomers heard the same complaints from the builder generation in the days of Afros and bell-bottoms, and that he and Fields will one day say such things about their own children and grandchildren.
The deepest layer Manning names is identity. Much of the difficulty older leaders face in handing off ministry, he says, comes from tying who they are to what they do, and he insists this is “not a generational thing. That’s a human thing.” Praise, attention and a steady paycheck all bind a person more tightly to a role done well. So the question he puts to every leader, at every age, is “Who am I outside of what I do?” Someone without an answer will defend a style or a seat as if defending their own life. Someone with an answer can hand over the microphone, change the lights or keep the stained glass, and still know who they are.
